La conciliación trabajo-familia es un desafío estratégico en sectores de alta demanda como el retail. Este estudio examinó cómo la cultura organizacional orientada al apoyo trabajo-familia influye en el equilibrio trabajo-familia, el bienestar subjetivo y el desempeño percibido. Participaron 618 trabajadores del retail en Chile, quienes respondieron escalas validadas. Se utilizó un diseño cuantitativo, no experimental y transversal, con análisis descriptivos, correlacionales y regresiones múltiples. Los resultados indican que una cultura favorable predice positivamente el equilibrio y el bienestar, aunque su vínculo con el desempeño es más débil. Además, el equilibrio medió parcialmente la relación entre cultura y bienestar. Estos hallazgos, inéditos en Latinoamérica, sugieren que promover una cultura de apoyo a la conciliación mejora la calidad de vida laboral y favorece la sostenibilidad organizacional.
